<content:encoded><![CDATA[<div class='snap_preview'><p>Our traditional view of leaders—as special people who set the direction, make key decisions, and energize the troops—is deeply rooted in an individualistic and nonsystematic worldview. Especially in the West, leaders are heroes—great men (and occasionally women) who rise to the fore in times of crisis. So long as such myths prevail, they reinforce a focus on short-term events and charismatic heroes rather than on systematic forces and collective learning.</p>
<p>Leadership in learning organizations centers on subtler and ultimately more important work. In a learning organization, leaders’ roles differ dramatically from that of the charismatic decision-maker. Leaders are designers, teachers, and stewards. These roles require new skills: the ability to build shared vision, to bring to the surface and challenge prevailing mental models, and to foster more systematic patterns of thinking. Leaders are responsible for building organizations where people are continually expanding their capabilities to shape their future—that is, leaders are responsible for learning.</p>

<content:encoded><![CDATA[<div class='snap_preview'><p>If an innovation is radical in the organizational sense, incumbents have two problems in exploiting it. In the first place, since the change is competence destroying, they do not have the capabilities to exploit it. In the second place, and perhaps more important, the firm’s existing capabilities may not only be useless, they may actually be a handicap to the introduction and development of the innovation. Firms find it difficult to break their habits, the routines and procedures they had put in place to exploit the old technology. They must unlearn the old ways of doing things. New entrants, on the other hand, do not have the burden of the old technology and can go on unencumbered to build capabilities for the innovation and exploit it.</p>
<p>If, on the other hand, the innovation is incremental, incumbents tend to dominate since the required knowledge builds on what they already have, but new entrants would have to build it from scratch.</p>

<content:encoded><![CDATA[<div class='snap_preview'><p>You can design strategies in many ways—usually involving a mixture of analysis, reasoning, experience and intuition. One approach looks at the organization’s strengths and weaknesses in relation to its competitors. If most of your competitors are making low quality products, a good strategy is to make the best products available. Supermarket chains are building very large, out of town stores—so small, convenient, local stores; many airlines compete with cheap, no-frills services.</p>
<p>There are many ways to approach strategic planning. The key to successful planning is to get the best fit between the chosen tools and techniques, the organization’s current culture, capabilities and business environment and the desired outcome. One useful approach has the following steps:</p>
<ol>
<li>Analyze your organization’s mission and other strategic plans, to find the context and overall aims of this strategy.</li>
<li>Set goals to show the results that this strategy must achieve.</li>
<li>Analyze your existing strategies, finding their aims, seeing how well these are being achieved and looking for improvements.</li>
<li>Analyze the environment in which your organization works, giving the competitors, their performance, customers, products and etc.</li>
<li>Find the factors that will lead to success in this environment, and the importance of each; emphasize the products needed to compete effectively.</li>
<li>Describe the approach that will best achieve success; emphasize the process that can best deliver your products.</li>
<li>Design the best organizational support, including structure, controls and related functions.</li>
<li>Define measures to compare actual performance with planned, optimal and competitors’ performances.</li>
<li>Implement the plans, setting the aims and conditions for other levels of decisions.</li>
<li>Monitor actual performance and continuously look for improvements.</li>
</ol>

<content:encoded><![CDATA[<div class='snap_preview'><p>Successful projects are associated with quality performance (proficiency) by one or more key players in the new products operation. A firm’s key players will vary some, depending on strategy, but we usually see the same bunch. First on most lists is technology. But technology does not mean just in research labs. A technology is a system or set of people and things that permit work. A soft drink bottling system is a technology.</p>
<p>In a virtual tie with technology is a bundle of skills in marketing. The needs and desires of the marketplace are an essential input to product innovation. And the end product must be presented to the end user in a way that stimulates trial and adoption. Just as some marketing firms have lacked technical skills, some technical firms have lacked marketing skills.</p>
<p>A new member of the triad is operations/manufacturing—maybe a factory, a laboratory, a set of carpet cleaning franchisees, an actuarial department in an insurance company, or even the legislature in a government. It is where the good or service is prepared or offered. It could be the classroom where this subject is discussed tomorrow. No matter how well designed or marketed, if the organization cannot deliver on the promised product, success cannot be assured. In the best firms today, manufacturing capability begins its development at the very start of the project, and may even be decided in the strategy if that is where the technology strength is located.</p>
<p>There are some other capabilities needed today, though the list is industry dependent. Two skills are moving up the list—human resource management (HRM) and technology (IT). They both relate to how new product projects are being managed today. HRM people are apparently critical in building the inventory of potential team leaders, and in training those selected for this most difficult task. IT people hold the answer to collocation, the physical grouping of teams that contribute so much to a new product project. Their answer: digital collocation, or the virtual collocated team. On a slightly broader plain, IT also permits effective networking, something we will see actually makes the “company within a company: that new products projects become.</p>

<content:encoded><![CDATA[<div class='snap_preview'><p>A recent McKinsey Global Survey (Note 1) has interesting, if predictable, findings as to the capabilities that organisations views as the most important for managing companies through the crisis.  Leadership and Direction.  Of the 763 companies surveyed, 49% believe that Leadership is the most important capability that organisations require, with 42% believing it necessary after the current crisis.  The corresponding figures for Direction are 46% and 39%.  The most important capability required by organisations after the current crisis is Innovation (46%).  Interestingly only 33%of respondents believe that innovation is important during the crisis.</p>
<p>Of the most important leadership behaviors for managing corporate performance, Inspiring Others is rated as most important (46% of respondents) followed closely by Defining Expectations and Offering Rewards (47% of respondents).</p>

<content:encoded><![CDATA[<div class='snap_preview'><p>In 1995 I co-authored a paper [1] about “Change Proofing” &#8211; the ability of a commercial organization to manage change stimulated by largely unanticipated, hard-to-predict events and shocks. Examples up to that time included trauma due to third world debt in the 1970s, the energy industry in the 1980s, and commercial real estate and corporate buy-outs in the 1990s.</p>
<p>History shows that the consequences of failing to recognize and interpret harbingers of change can be devastating. It is said that the ancient Peruvian Indians were unable to “see” the sails of the invading Spanish fleet, and dismissed them as mirages. More recent historical (hysterical?) examples of myopia include US automobile manufacturers who were blinkered to Pacific-Rim competitors, and even IBM, which was long unprepared for opportunities presented by the explosive growth of personal computing.</p>
<p>Clearly-identified business trends, such as globalization, technology, demographics and new social orders, had often been cited up to 1995 as drivers of change. However, little attention had been given to management of change stimulated by largely unanticipated, hard-to-predict events and shocks, such as rapid oil price changes or the sudden collapse of centrally-planned economies. Few models of such change, or techniques to plan or cope with it had been presented in the literature in 1995 or since for that matter, although even in 1993 according to such an authority as Ed Schein [2]: “&#8230;the problem is not management of change but the management of surprise”.</p>
<p>Change Proofing was not intended as a means to resist or avoid change, but rather a process for becoming more flexible and responsive in order to cope with it. The Change Proofing paper proposed that environmental shocks and surprises could best be managed by increasing the ability of the organization itself to anticipate, recognize and respond to them – surprise surprise &#8211; <em>before hand</em>! The paper set out theoretical reasoning, but more importantly it detailed a straightforward practical Change Audit that would help organizations of all types and sizes frame and address critical factors for Change Proofing; form more realistic and objective views of radical environmental change; and develop better means of coping with surprise. The paper also recommended that the Change Audit should cover organizational learning processes and their impact on strategic focus, motivation and core capabilities.</p>
<p>So what can one say about current events? Too bad so many of today’s organizations haven’t read the paper or didn’t heed its message?! Well, it’s not too late to plan for next time &#8211; and there will be a next time – so I invite you to have a look at the paper now …</p>

<content:encoded><![CDATA[<div class='snap_preview'><p>The multi-domestic strategy is appropriate for innovations that depend on understanding local customer preferences, tastes, expectations, distribution channels, and local government regulations than they do on the technological knowledge on which they rest. This strategy is appropriate when the need for market information is high while that for technological information is low. Makers of packaged consumer goods (detergents and cereals) such as Unilever have pursued this strategy. Firms that pursue the multi-domestic strategy have self-sufficient units in each country to better discern and meet local customer preferences and tastes. On the other hand, if technological information requirements are high relative to market information requirements, a firm may want to pursue a global strategy. Firms can locate their facilities either where the environment is most suitable for technological innovations or at home where they have some endowments that give them some advantage. From there they develop products for world markets. If both market and technological information demands are low, a firm can operate using the international arrangement. It can take advantage of whatever home capabilities it has to develop products for its home market. Once the products are successful at home, it can then transfer the capabilities and the innovation to overseas. If both market and technological information needs are high. The transnational arrangement is best. In this mode, firms have access to the best sources of innovation, and the technological knowledge and the market knowledge that underpin them, worldwide.</p>

It addresses what it calls the &#8216;Capability Recession&#8217;. Due to cut backs made, many companies are less able to service their customers, produce sales, or innovate like they used to.</p>
<p>One outstanding question that applies is how to generate better performance from their workforce.</p>
<blockquote><p>The answer is not to jettison a company&#8217;s existing approach to enterprise learning—even one that relies heavily on more traditional and formal classroom learning experiences. The answer is an additive one: Optimize the blend of formal training, informal learning and knowledge-sharing activities that a company makes available to its people.</p>
<p>All employees have the opportunity within the learning environment to establish a presence or social profile that reflects their expertise and interests. They can then create and share their knowledge and experience, even search for peer insights, all organized by user-generated tags and topics. People and their content are linked to one another through team sites, instant messaging, blogs and discussion threads. Material is also rated by peers during the sharing process according to quality and applicability.<br />
Accenture recommends proceeding on the path to social learning in the following way:</p>
<p>•	<strong>Strategize</strong>. Work with senior leadership to conduct a business-case analysis of where opportunities exist to improve employee productivity and performance through an improved learning environment. State those opportunities explicitly in terms of wasted spending as well as opportunities to generate better business results.<br />
•	<strong>Evaluate</strong>. An important step for Dare2Share was an &#8220;innovation day&#8221; when we brought together many of our best thinkers and practitioners from BT and Accenture to review and debate the merits of various Web 2.0 technologies. The point of review and debate at this stage is not about just the technologies but the business and learning needs those technologies address.<br />
•	<strong>Prove</strong>. Start with a workable proof-of-concept followed by a pilot test involving a representative sample of your employee population. Test the technology, functions, usability, content, learning networks and rewards programs.<br />
•	<strong>Promote</strong>. Use the success of your pilot to generate enthusiasm around the rest of the organization. Use good marketing methods and senior executive sponsorship to increase awareness and engagement.<br />
•	<strong>Measure</strong>. Monitor usage, gather feedback and measure results, feeding all that back into subsequent releases of the social learning solution.</p></blockquote>
