Coaching is a method of using experts to guide and advise to gain increased performance. Football coaches develop footballers to their greatest potential – it’s their job to motivate athletes to achieve greater performance than they thought possible. Career coaches do just the same!

Coaching for Performance Improvement

Would you use a career coach?

Although career coaching is a mature industry, the fact is that only a few utilize it. Why? Well it is because most people think coaching is expensive, and also because it requires them to bare all to another human being. Perhaps more the latter? It is just a perception that sharing fears and hopes is weak. That is not true.

Career coaching, in truth, is an enlightening experience that can truly accelerate a career. This promise comes with a price, but is it a price worth paying? The price is this:

The financial costs can be high because you are paying for an expert’s time
The personal cost is that you have to take a risk by opening up to an expert, sharing all the problems you are facing in your career and anxieties you feel
There is the cost of your time which you have to invest, not just in the coaching sessions, but the time you have to dedicate to work on your actions

The benefits have to significantly outweigh this cost to motivate you to wilfully undergo coaching. It is these benefits that are often underestimated or misunderstood. These benefits are:

Receiving guidance on how to enact personal changes to progress in your career
Help with making decisions that can dramatically effect your career
Identifying personal issues that you were not aware of that have a career impact
Advice on how to deal with situations in the workplace
Prompts to act and gain career advantages that you had not spotted yourself
Help in identifying and building on your strengths
Confidence boosts as you achieve and reflect
Simply a person to bounce ideas off or gain perspective on issues or opportunities

Coaching is a commitment, but it can be done in stages. In fact this is essential; setting grand goals for coaching isn’t advisable as coaching itself can force you to reassess goals and your desired career outcomes. Coaching is best when used to achieve smaller goals that can be continuously built upon, so it is perhaps a process that you will use periodically and on an ad-hoc basis. This approach helps you with the financial burden too, right?

Most of all, to accept and receive coaching, you are being courageous; it’s the courage to accept you need help and act upon the goals you agree with another person. Receiving coaching is not a sign of weakness – it is a demonstration of strength!

So coaching is a practice that requires strength of character and acceptance that its price is a sound investment. It can be trialled and if it doesn’t work for you, then you can always stop and try something else.

The majority of my clients are small start up businesses who I work alongside as a Virtual Colleague enabling them to focus on the key areas of their business and quickly reach their targets.

HOWEVER!!….if you don’t fit into that category but still have an area of your life that you want to improve, my tips and tools are effective in ALL areas of life.

An occasional look at which sports coaches might want to be honing their resumes.

1. Rafa Benitez (Liverpool)

It’s not yet December and all Liverpool has to look forward to for the rest of the season is domestic football. Failure to advance past the group stage of the Champions League is regarded as a failure at Anfield, so while Benitez would appear safe for the rest of the season (if statements from the club are to be believed), his status for next season and beyond is unclear. With Europe finished and with six teams ahead of Liverpool in the EPL standings, the gaffer will be hoping for a monster FA Cup campaign to save his job.

2. Robbie Deans (Wallabies)

The Grand Slam Tour that was supposed to restore the lustre to Australian rugby is becoming a nightmare. A scratchy win over a threadbare England was followed by a draw with Ireland and a dreadful loss to Scotland – the first for 27 years. Next comes Wales, which in the eyes of most observers, is the best British team of them all. Wallabies coach Robbie Deans brought massive wraps with him after much success in the Super 12s with the Crusaders, but the Wallabies have foundered under his guidance. The old guard of Australian rugby, uncomfortable as they are with having a Kiwi at the helm, won’t take such disappointing results for much longer.

3. Charlie Weis (Notre Dame)

The glamour team of American college football is 6-5 this year and poised to bring down the axe on coach Charlie Weis. A brilliant offensive strategist in the NFL, Weis has been a failure in five seasons as coach of Notre Dame, failing to deliver on a promise to return the team to its powerhouse days. Collingwood fans might not want to remember that Weis is something of a mentor for Magpie coach-in-waiting, Nathan Buckley.

4. Mark Mangino (University of Kansas)

Lauded when his Jayhawks squad went 12-1 two years ago, Mangino is now under the gun, for alleged improper behaviour towards his players such as grabbing players and verbal abuse. Funny how the complaints started at about the same time the team embarked on a five-game losing streak. Some are claiming it’s all a smokescreen and that the university wants to fire Mangino because, ahem, he doesn’t it the mould of a high-profile coach. Photos would suggest that Mangino would struggle to fit into anything, but funnily enough, his weight wasn’t an issue two years ago when he was named Coach of the Year by the Associated Press.

Constelaciones organizacionales I

Llevo ya unos cuantos meses (que de pronto son años) formandome y experimentando con las constelaciones organizacionales. Ayer intercambie un par de mensajes y tuiteos con buenos amigos y mejores profesionales sobre el tema. Hay quién coge distancia escuchando solo el nombre (es una traducción del aleman y aun no han-hemos encontrado mejor etiqueta). Otros han tenido una experiencia no muy positiva debido sobre todo por alguna sobreactuación, catarsis colectivas y otras dramatizaciones. También hay quién se ha acercado a nuestra propuesta de formación y ha descubierto claves diferentes (Precioso el post de Enrique en su blog)

Constelacion "irudiak" by gallas

Llevo tiempo queriendo escribir algo sobre el tema. Estas conversaciones de ayer son la palanca, el punto de apoyo el taller de este fin de semana con Katia del Rivero Vargas. Una experiencia muy interesante; muy engarzada con el managemente más tradicional, ejercicios replicables, estructurado, separando todavía con más fuerza el sistema organizacional del familiar, huyendo de dramatizaciones,…

Creo que podríamos empezar por el principio ;D Recupero un texto que escribí hace más de un año para el blog de mi amigo Pablo Aretxabala -Hontza-.

Prometo actualizaciones y más carne en el asador de un tema que me apasiona.

“Hace ahora algo más de cinco años -casi siete ya- y dentro de una formación en terapia sistémica tuve la oportunidad de ver trabajar a Bert Hellinger. Era un video y el audio era en alemán, además calidad de VHS en una maquina machacada por cientos de cursos. Vamos, todo preparado para el mayor de los aburrimientos. Pues no. Lo que vi me hipnotizo. Trabajaban con relatos de dificultad dentro de la familia. La persona que consultaba elegía a otras personas que hacían de representantes de los miembros de su familia. Los ponía en el espacio, cuidando hacia dónde miraban, su lugar en el espacio, su altura,… Construían una escultura de su visión de la situación. Además el facilitador (en este caso impulsor de esta nueva manera de hacer) escuchaba lo que cada persona sentía y pensaba en el lugar y les orientaba hacia posibles cambios y movimientos. Mientras el cliente cambiaba de cara, de la incredulidad a la implicación absoluta pasando por la afirmación y la emoción.

Meses más tarde un buen amigo nos invitaba a participar en un taller de constelaciones familiares. Tras años de formación, experiencia y reflexión sobre la relación de ayuda, Guillermo Echegaray quería experimentar una nueva línea de trabajo. Me parecía demasiada casualidad que la propuesta surgiera solo semanas después de aquel video, así que allí nos fuimos. La experiencia fue muy intensa. Trabajábamos con material sensible. Poníamos encima de la mesa nuestras tripas. La herramienta en directo era más poderosa de lo que había podido intuir.

Desde aquel fin de semana me encontré con la propuesta en los lugares más insospechados. Asistí hasta a una exposición que se acercaba al tema desde su parte más estética y artística.

Constelacion II "irudiak" by gallas

Hace dos o tres años que buscando más luz antes de tomar una decisión laboral complicada me acerqué a un taller con Cecilio Regojo dónde utilizaban las constelaciones para acercarse a las organizaciones. Allí descubrí su potencial para el cambio organizacional. Comparando con mi experiencia anterior, trabajando familias, el taller se me hizo más relajado, en la medida que la madera que poníamos a arder no era la de las raíces, quemábamos y jugábamos con ramas. Además no “constelábamos” estrictamente personas. Hubo algunas que trabajaban con decisiones, otras probaban con el lanzamiento de algún nuevo producto, la imagen de la entidad, relaciones entre directivas entrantes y salientes, los valores de la cultura de la empresa,…

Ha pasado el tiempo, el trabajo que desarrollé en aquel espacio tuvo su impacto y fue positivo. Además volvimos a los orígenes y me encontré con un Guillermo Echegaray entregado a las constelaciones organizacionales. Yo en estos años me había ido formando en supervisión y coaching y él bebía de las mismas fuentes que inventaron y desarrollaron las intuiciones que hablaban de esta herramienta al servicio de las organizaciones. Gracias a su capacidad de acogida y la colaboración de otra buena amiga, Maria Carrascal y Fundación EDE pusieron en marcha una serie de talleres en Bilbao. El primero fue hace cosa de dos años.

He tenido la suerte de participar de varios de estos talleres. La propuesta es experimentar continuamente constelando relatos de dificultad de las propias personas asistentes. De esta manera las personas que participamos accedemos a información nueva cuando presentamos nuestras dificultades y también cuando participamos como “representantes” de las personas, organizaciones,… elegidos por los/as que deciden compartir con nosotros/as su situación. Además intercala algunos ejercicios más pequeños que son igual de interesantes para explorar algunas claves básicas de nuestra manera de estar y pertenecer a los grupos. Como si fuera la salsa del plato todo se liga con explicaciones desde la teoría que responden a algunas preguntas y a veces ahondan solamente en las dudas.

A mi los espacios de formación y la reflexión sobre la actividad siempre me han ayudado a respirar. Esta propuesta, en mi opinión, es especialmente poderosa por dos cosas:

-La información nueva no llega de la reflexión propia ni tampoco, tan solo, de lo racional y lógico. Son otras personas, las que tú has elegido y puesto en un lugar, las que te devuelven sus sensaciones y pensamientos. No lo puedes controlar. Dicen y hacen lo que ellos/as quieren. Si tiene sentido o no en tu narración tiene que ver con tu capacidad de escucha.

-Te llevas palabras y esta bien. Pero sobre todo te llevas imágenes, miradas, distancias,… Y una suerte de escultura de inicio y final que es fácil de recordar y que vuelve cada vez que te vuelcas en la situación que quieres afrontar.

Estas y otras cosas he encontrado yo en las constelaciones organizacionales. Una propuesta muy recomendable. Más de una vez hemos discutido entre varios amigos por ese nombre derivado de una traducción literal del alemán. No ayuda la palabra constelación, la asociación de ideas lleva a pensar en espacios “pseudo-esotéricos”.

Es una herramienta “alternativa” en la medida que rompe con algunas líneas clásicas de consultoria y supervisión. Muchas empresas de diferentes sectores y origen están probando con gran éxito estas y otras maneras “menos clásicas” de reflexión y planificación. Tiene cierta lógica que la innovación pase por explorar nuevas maneras de entendernos.”

Ahora en el ecuador de una formación intensiva para facilitar constelaciones organizada entre Geiser Works y Fundación EDE. Sobre algunos concretos prometo más lineas.

Da, stiu, subiectul e jenant, societatea prefera sa-l ocoleasca. Caci e una sa arati la tv sau in presa imagini socante, sa atragi audienta, rating, etc. si e altceva sa incerci sa descoperi cauzele, sa le infierezi si sa incerci sa schimbi mentalitatea “bataia e rupta din rai”, de exemplu.

Everyone Deserves Good Servant Leadership

Be Honest

How many people woke up this morning and said to themselves, “I’m going to be completely non-productive today”? How many people went into work this morning committed to finding a way to make mistakes? The answer is nobody. Nobody goes into something hoping to fail. So, why do some people flourish while others struggle?

The answer is leadership. And people deserve good leadership.

Ivy League Stars Can Fall

Let me tell you about James. (I’m not using real names here.) James was a star student at a private prep school. He was awarded the highest honors that the school could give. He was captain of several athletic teams and received top honors there as well. After prep school he was accepted to an Ivy League college where he also excelled both academically and athletically. It seemed like James was destined for greatness no matter what he did.

At his first job out of college, James began working for Brad. Brad is a hands-off manager. In fact, his hands are so far off you might think that he is absent. James receives minimal guidance and direction. The only time Brad gets involved with his team is when his boss takes an interest in what is going on in the department. When James is given projects to work on, he does them and does them well. But, on any given workday are as likely to see him surfing the web as you are doing anything for work.

So what happened? How did this Ivy League star fall so far? The answer is leadership.

People genuinely want to do good work and to be recognized for it.

In exchange, they will work hard to do what it takes to get the job done, if only the person in charge can connect with them and will lead them. If someone isn’t doing well at work, 90% of the time it is because they aren’t sure what is expected of them or they don’t possess the competency to do the job at that point in time. In either case, it is the responsibility of the leader to address it by making sure the expectations are clear, the skills and experience of the individual align to the work at hand, and the desired outcome is reached. Ken Blanchard calls this situational leadership and does a good job of illustrating it in his One Minute Manager series of books. Specifically, in the book “Leadership and the One Minute Manger” Blanchard says,

“Everyone has peak performance potential – you just need to know where they are coming from and meet them there.”

So, did James suddenly tell himself that he was just going to coast in his career? Did his new job reveal that James is not capable of mastering the requirements of the job? Not likely.

Servant Leadership

What happened is that James came face-to-face with self-appointed authoritarian royalty. Leaders like Brad are more focused on fitting themselves with the crown of authority than they are working with their people to help them achieve great things. Sadly this is an all too common story. The most effective leaders are those who have realized that they will be far more successful if they find ways to help their people to be successful. This is called servant leadership.

Servant leaders find it hard to work with people while wearing the crown of authority because the crown tends to fall off when you bend down to help somebody.

Building Strength

The PMS girls were busy over the weekend so our plan to join the Fleet Feet Beer Run fell through. So what did I do instead? No, I wasn’t good. I didn’t go to the gym to do the swim workout I had skipped before work. I went to the pub without the run! So bad. At least I did a 20 minute cardio/weights workout and ate the healthy dinner my husband cooked at home. And I only had one beer! If you like coffee, you have got to try Terrapin Brewery’s Wake and Bake beer. Yummy! Ok, I think I’ve exceeded the exclamation point limit. Tonight I met the PMS girls for a quick ab workout a la Tough Chic. Here’s what we did:

15 minutes on the Precor AMT (Adaptive Motion Trainer)

2 x 10 reps each side weighted side bend 8 lbs

30 sec plank

30 sec side plank each side

3 x 6 leg raise with physio ball (30 sec bridge with feet on ball between sets)

4 x (25 crunch on ball 25 back extension)

30 sec plank

30 sec side plank each side

I like this ab routine because I can do it at home or at the gym. Monday night I’m going to have my fitness assessment. We’ll see if that trainer gives me a different set of exercises. My plan is to tell him what equipment I have at home so he can design a routine that I don’t have to be at the gym for.

During lunch today, I started re-writing my training plan to get me through the Atlanta Half Marathon. I was able to come up with runs because I didn’t enter the pace. It was really weird to only write “go to Masters swim” on the calendar. It was even weirder to leave cycling at “easy spin” for December. I’m sure I’ll do the Spinervals No Slackers video at least once. I made a deal with myself that I can’t buy Hillacious until I do No Slackers four times starting last week. I’ve only got one crossed off.

Tomorrow is swimming and breakfast at my favorite coffee shop because I don’t have to go to work tomorrow! Woohoo! Thank you PTO. I also have to clean the whole house, pack for three days, pack the dog, and drive to my mother-in-law’s.

I’m hoping the Hubby and I will be able to run in the national forest near his grandmother’s house this week. Need to make room in the tummy for all the grub. I’ve got to make deviled eggs tomorrow. Be on the look out for my new About page after the holidays. Grandma doesn’t have internet so I’ll be writing but not posting until Sunday.

I apologize for the choppy writing, it’s hard to be eloquent and watch Biggest Loser at the same time.

Keep Sharpening Your Saw

Everyone knows that business is changing rapidly. That is even more evident with the current downturn. You are seeing more companies competing against your business as they try to find some way to offset their own loss of business. Some may be cutting prices. And even with the shortage of cash, other companies may still be upgrading their operations and bringing on new products. Some have cut advertising, while others were smart enough to evaluate their advertising expenditures and continue to advertise where there was a proven return on the investment.

What are you doing? According the Michael Gerber, many of you are just working on the tactical side of your business: doing what you have to do to keep it going. This is the bottom of the business pyramid–you will not get the growth you need when you concentrate all your efforts here.

In very difficult times, it is even more important for you to develop the skills to work on the strategic side of your business. This is where your growth and real rewards are found. Becoming more strategic entails planning for the future, with established goals and measurement points. To get there, you must avail yourself of new knowledge and information.

In small businesses, there are two aspects to sharpening the saw: knowledge acquisition and thought process change. Big business does a much better job of both. In big business, everyone has a boss: even the president and/or chairman reports to the board of directors.

A boss will usually keep your decisions on track, will hold you accountable, and can also serve as your sounding board if you do not have coworkers whom you can bounce ideas off of. There is always someone to follow up to be sure that you are attempting to meet your objectives and complete the tasks that have been assigned to you.

In most small businesses, you do not have the luxury of having someone you can use as “a sounding board”. Nor do you have someone to hold you accountable. You are like a boat without a rudder.

How do you sharpen your saw? The following are some suggestions:

Attend workshops and seminars. Not only will you get some good information, you may also meet other participants who have dealt with challenges similar to those you are facing. Their ideas and suggestions may lead you to a solution that you’ve been seeking. You will be able to build off of other managers/owners’ knowledge.
Join an industry group. There you may meet with owners from other geographical areas that are not competitors, and you can learn from them. These contacts will produce good information that is specific to your industry.
Benchmark your company. If you are in an industry association, they will be able to give you comparative financial and sales information for others in your industry. If you don’t have an association, your banker or accountant may be able to give you some comparative data. Or you may be able to find some information on line or in industry magazines.
Read one business book a month. You can get lots of suggestions of titles from friends, business publications, newspaper articles and internet searches.
Join someone else’s board of directors/advisors. While you will be helping the other company, you will also be learning new concepts and be exposed to good advice/ideas from other board members.
Form your own board of directors or advisors. These must be paid or it will not work.
Hire a business coach or develop a mentor relationship with someone you respect.

A real example: Nick ran a successful manufacturing business for over 20 years. When work began to move to Mexico, he survived for a while by cutting wages. Later, as this business started to move to Asia, he cut even more expenses.

He found it was very hard to compete with the Chinese, who were using the old, tried-and-true manufacturing methods and compensating for their inefficiency by using cheap labor. Nick could have modernized his equipment. He also could have implemented cell manufacturing, lean manufacturing, Six Sigma, or other more modern methods – but he considered these “fancy MBA tricks.” He could have even moved his operations out of the US. But he did none of these and eventually had to close his operations.

Would this story been different if Nick had participated in some of the previously mentioned suggestions for personal development? If he had other owners or advisors to talk with, could they have been able to help demystify the “MBA tricks” so that he would have been able to see the benefits, learn how to implement, and make the changes that would have made his business both more competitive and more profitable? We will never know.

Effective owners/managers must keep their saw sharp.
